Abstract
We investigate the effects of work-life programs (WLPs) on representation of women in management (WIM) in Japanese companies. Our longitudinal analysis reveals that while WLPs have an immediate effect on increasing the proportion of WIM, a sustained effect is detected only in organizations with higher percentage of female employees. Moreover, overall WLPs have no differential effects on promoting women into higher versus lower managerial positions. An additional examination of individual practices shows that flextime practices are more beneficial for promoting women into higher positions while virtue offices are more advantageous for advancing women into lower-level leadership roles.
